2022年,互联网公司的裁员来得更加猛烈。Q1财报季,财报发布与裁员几乎如火如荼地同时进行。据多家媒体网络公开报道显示,几乎所有头部互联网大厂均进行了裁员。

2021年年底至2022年年初,腾讯CSIG(云与智慧产业事业群)、PCG(平台与内容事业群)被传裁员,CSIG为重灾区,裁员比例或达20%-30%。

2022年4月底开始,阿里巴巴被传“滚动式”裁员,波及多个事业群,包括钉钉、阿里云、陶特、CTO线、淘系等,赔偿方案为N+3。一位阿里巴巴员工向DoNews证实了这一传言,“赔偿金可以谈,但是转岗不行,HC(岗位空缺)也锁定了。”

5月初,贝壳香港双重主要上市的前一天,被传出贝壳产品、研发、运营、职能等部门,以及新业务赛道,家居家装、普惠居住裁员,比例最高达50%,以N+1进行赔偿。而COO线、CTO线的裁员比例达40-50%。

5月18日,脉脉上传出华为离职员工年终奖被克扣。多位华为员工在脉脉上留言,离职后绩效和奖金未有任何沟通,或者绩效直接被打C,导致在华为工作多年,离职后没有收到年终奖。

2022年互联网行业的艰难,从Q1的业绩报告可见一斑。

阿里巴巴2021年财年Q4(与正常财年不同,截至2022年3月31日财报)财报显示,该季度阿里巴巴净亏损76.54亿元,迎来上市以来的季度首亏。事实上,从2020财年Q4开始,阿里巴巴单季度营收增速便开始断崖式下滑。

腾讯也迎来季度净利润的滑铁卢,2022年Q1财报显示,该季度净利润为234.13亿元,同比下降51%,环比下降75%。华为2021年消费者业务受不可抗力因素影响业绩下滑明显,营收2434亿元,同比下滑接近50%。

业绩不好,不仅关系到在职员工的饭碗能否保得住,应届毕业生和企业社会招聘更是首当其冲。5月19日,理想汽车、小鹏汽车毁约校招生,先后登上热搜。今年年后准备入职小红书的Lisa迟迟没能顺利入职:“流水提了,Offer也发了,但一直拖着入职,说是盘点盘点,没有HC,不招人了。”

身处金融行业的Rose也没能逃过一劫,5月中旬居家办公的Rose突然接到单位人力的裁员通知。“这一次已经是我司今年以来的第二轮裁员,比例高达50%。年初大家还在互相打听裁员的情况,现在大家都麻木得连八卦都不想听了。现在我很焦虑,更多来自于未来的不确定性,赚钱的日子没赶上,以后不知道有没有机会了。”

时代的一粒灰,落在个人头上,就是一座山。

焦虑、困惑、困扰的不仅仅是Rose,不少互联网公司的员工都在5月甚至去年突然之间失业,他们的离职过程是怎样的?又经历了哪些内心煎熬,有没有可以值得借鉴的职场经验?DoNews与华为、知乎、字节跳动等大厂员工聊了聊。

01. 一天之内“光速”被离职,没有回旋余地

两年前,我从一家互联网公司跳槽到知乎。知乎提供的岗位与本人经验匹配度,薪资待遇水平,公司距家距离近等都让我比较满意,但两年后的今天,我从未想到离开知乎的方式如此不体面,让我感到些许心寒。

今年5月以来,北京疫情发展,让大部分同事被动居家办公,但我们的工作内容并没有变化,我所在的部门属于大社区部,每天我都需要做平台的内容运营,做项目圆桌的运营。每周五我们部门都有组会,总结一周工作情况,并为筹备下周具体工作安排。

5月20日,周五的组会和往常有些不一样。会末,领导神神秘秘地提了一句,公司最近会有架构调整,下周一他会私下找具体的相关同事谈话。但是,大家都没有多想,更没有当回事,毕竟,互联网公司节奏快,架构调整比较寻常。

可是,让人没有想到的事情发生了。5月23号周一,上午大家都还在按时正常上班,下午领导突然通知我参与线上腾讯会议,明确一下“架构调整后的变化”。线上会议群里,除了部门领导,还有HR的同事。我才意识到情况不对,HR说明公司最近业务发生变化,要进行组织架构调整,以后无法与我继续共事了。

还没等我反应过来,HR已经进入下一阶段谈话了,Last Day(最后一天)以及如何赔偿。HR告诉我,公司会给我们N+1赔偿,谈话当天,也就是5月23日是在公司的最后一天。在确认赔偿金额后,与我心中预估的金额相差不多,我就直接签了离职协议。

后续继续与HR掰扯已经没有太多价值,除了让我深感疲惫,更没有什么作用,因为裁员名单早就确定好了。而在我签完协议之后半个小时之内,我的企业微信就被公司管理员禁用,这让我感到利益之下,公司的无情。疫情之下,突击式裁员让我措手不及。

据我所知,新闻报道知乎裁员比例20%-30%,但我们部门裁员实际比例达到35%-40%,甚至有的小组全部被裁撤,基层管理的组成也在其中。金三银四已经过去了,我也马上要迎来35岁“危机之年”,对于未来我已经没有奢望。

02. 受制裁后,无效加班增多,离职没有年终奖

2013年,大学毕业,我以应届毕业生的身份进入华为运营商BG做研发工作。那时华为正处于发展的上升期,这一年,华为首次超过爱立信成为全球第一大电信运营商,当时,我为自己的择业选择感到满意。

在运营商BG工作四年后,我发现我的工作上升空间有限,于是工作第五年,我申请了内部调岗,去了2012实验室工作。但2012实验室的工作也很乏味,工作一年多后,我再次申请内部调岗,想挑战一下自我,来到消费者BG。

2018年是消费者BG发展势头最为高光的一年,消费者业务营收首次超过运营商业务,成为最为“强势”的部门,我为自己进入华为踩对每一个节点而暗自庆幸。但是没想到,一年之后,情况发生了变化。

2019年5月,因为众所周知的芯片技术“封锁事件”,消费者业务的困难逐年增加。虽然,我属于基层研发岗位,业务受限后,我们基层员工没有特别直观的感受。但能明显能感受到的是,加班越来越多了。

领导会以各种理由,打鸡血,让我们加班,但实际上工作效率并没有提高。问题的关键还在于加班费只有在离职时才能结算,在职时体现不出来,这更让我有了一些抵触心理。再加上,平时我与领导关系不近,而绩效考核往往是领导的一言堂。在消费者BG工作期间,我工作能力优秀,但绩效一直不佳,甚至较差,这与我跟领导关系不和睦有很大关系。

半年绩效、年度绩效考核不佳将拿不到年终奖,衡量各种利弊之后,我觉得继续下去不划算,我下决心要离开华为。但是,没有想到离职的过程并不愉快,问题同样出在年终奖。因为,在华为即便是要离职员工,领导也有权力打绩效,如果绩效是C,那么,离职我将拿不到年终奖,只有N+1的赔偿。

我在华为工作将近十年,大好的青春贡献给公司,我对华为亦有很深的感情,但离职赔偿金额缩水,让我倍感心寒。据我了解,没有拿到年终奖的也不只是我一个人,我们部门很多人,无论是主动离职、被动离职,都在离职时因为年终奖吃了亏。

华为以奋斗者为本,每个奋斗者都应该拿到本属于自己的“奖励”,劳动者权益应该被保障,不应该有各种“灰色机制”。当然,与互联网公司相比,华为已经非常厚道,即便是主动离职,员工也能拿到N+1赔偿。但华为也并没有外界那么光鲜,比如,华为公积金远低于其他企业,班车费用自理,食堂比外面贵。我虽离职了,对华为仍有更高期望,华为理应做得更好。

03. “摆烂”、“躺平”被公司开除,我开起了网约车

本科刚毕业,我就进入地产行业做策划相关工作,工作七年,工资从最早的2000-3000块钱,一路涨到几万元不等,再加上各种房地产投资行为,可以说,工作几年,这份工作让我在我们的二三线小城市,基本上实现了财务自由,我也亲身见证了地产行业这些年的蓬勃发展。

本以为,我在地产行业的职业之路可以继续顺畅。毕竟,随着工作年限增长,我对项目管理、项目甄别的经验日渐丰富。但没有想到从去年开始,因为政策调控,业绩断层下滑,公司经营状况急转直下。去年至今,公司为了降低经营成本,不断缩减编制,降薪,已经裁员了好几轮。

我的工资也不可避免受到影响,缩水至1万出头,不仅薪资下调,延迟发放,各种补贴、报销停发,年终奖也取消了。领导还经常找各种理由让我们周末加班,做各种PPT。极大地影响了我的工作热情,毕竟,努力工作没有额外奖励,不努力工作貌似也没有任何损失。

渐渐地,2022年年后我开始学会躺平、摆烂,领导安排的工作,简单糊弄一下,工作掐点上班、按时下班,晚上不再加班。或许是领导也察觉到了我的消极、怠工状态,在5月份最新一轮裁员名单上,我看到了我自己。

人力找我进行了简单谈话,我非常爽快地答应了赔偿方案。近一年多行业的发展,已让我对地产行业没有任何期待,连续几个月工资延缓到账,就连基本的生活开支都受到影响。今年我的年龄也有30周岁,“30而立”。与其“温水煮青蛙”,慢慢消耗自己的热情和激情,不如趁着行业低迷期,调整一下自我,切换赛道找到新的职业可能性。

继前年我全款买房之后,去年我又为自己添置了一台电动汽车。在公司经营欠佳情况下,摆烂期间,我经常在晚上开网约车补贴生活,电动车电费成本低,每天我都能赚100元到200元不等,起码解决了我日常吃饭的开支。

离职后,我更是全职当起了网约车司机,有朋友问我,一直不找工作,不会焦虑吗?事实上,我根本没有任何焦虑感,我已经喜欢上了网约车司机的职业,工作压力没有地产行业大,工作时间自由,每个月也能净赚1万多,我更快乐了。现在想想,这可能是“塞翁失,焉知非福”吧!

04. 隔离期结束,我成了无业游民

谁能想到生活的打击总是接二连三?

5月初,我家小区附近出现新冠肺炎阳性病例。随后,作为密接小区,我们整个小区被管控,不能外出。以为居家隔离不能上班已经够惨了,不想更大的打击来了。隔离第三天,5月12日,也就是公司刚刚在香港双重上市后,公司人力开始与员工们沟通,商量裁员事宜。

我也在本次裁员的名单上,简单沟通赔偿方案后,我被正式裁员了,5月底来公司办理离职手续,整个过程不到十分钟时间。而从人力通知裁员到裁员结束,整个过程我处于大脑空白,两眼发懵的状态,根本来不及反应,也没有任何准备,包括提前录音。

这是我第一次经历被裁员,2019年大学毕业至今,我工作不过三年时间。2021年,我入职贝壳新房业务部门。记得当时刚入职没有多久,领导就开始天天念叨日子难过,下半年开始公司陆续裁员。

因为我刚刚进入地产行业,对行业并不是非常了解,我只是隐约从领导那里听到,新房业务不好主要是开发商的问题。有的开发商欠款,拖欠时间长达半年多到一年多。今年年后,行业更是日渐不景气。公司困难,我作为基层员工也能明显地感觉到。

但是,我没想到,我一个年轻的新员工,也在这次的裁员名单上。一边是,公司内如火如荼的裁员;一边是,因为疫情我被困在小区家中,哪也不能去,当时的感觉糟透了,内心的郁闷难以言表。在家隔离期间,我就开始在网上找工作,无奈岗位有限,不是不开放,就是投递简历后,没有任何回应。

我想今年的行情下,一时半会儿,我很难找到合适的工作,不如彻底给自己放一个长假。可是,我又无法完全躺平,一想到作为一个北漂,每个月的房租和各种生活开销,就让我感到压力山大。我心里盘算着,再给自己一两个月时间,如果还没有找到新的工作,我打算回来老家避一避。

05. 互联网大厂“袪魅”:裁员后我看到了没有滤镜的大厂

我是去年被裁员的,因为被裁得早,很幸运,离职一周后,我又迅速找到了新工作,总体感到满意。我在字节跳动上海商业化团队,总部在上海科技绿洲写字楼。2021年11月9日,领导飞书拉群通知大家,一起开一个在线会议。字节上海商业化团队调整很多经理退到一线,员工被裁,60多个人的组仅保留个位数。

随后,就进入办理离职手续阶段,补偿是N+1。当然,内部提供转岗机会,实力强的员工有机会去字节跳动城市总部做垂直销售,实力弱一些的去新业务线创新,如抖音团购。但最终综合考虑下,我决定离职。

2021年6月份,我校招进入字节跳动上海商业化团队,岗位是销售管培。其实在拿到字节跳动商业化offer之前,我还拿到了深圳教师的工作。但是,字节跳动属于互联网大厂,头顶光环,我也非常认同字节跳动的企业价值观“拥抱变化”。于是,我毫不犹豫地从深圳来到上海工作。

但“拥抱变化”,可能意味着随时都有可能有剧烈的变化发生。入职之前,我对字节跳动,颇有期待。入职之后,我发现现实与理想存在差距,当互联网大厂光环与滤镜褪下后,其实存在很多问题。商业化整个团队都很年轻,大部分都是95后,团队领导的各方面资质,比如学历、社会阅历等都很一般。我研究生毕业,属于团队中学历最高的员工。

平时大家摸鱼、划水比较多,整体工作氛围一般。特别是员工福利与上海科技绿洲本部有天壤之别,我们对外介绍自己的身份必须是字节跳动抖音商业化团队,而不是字节跳动抖音团队的,而商业化团队的工作本质就是广告销售,我们主要做SMB(中小企业业务),实际业务推广中,适合做信息流广告的商家和行业有限。最终的结果有可能是,做一单死一单,然后再重新拉新业务。

转岗选项中的另一个新业务抖音团购,我之所以不去,是因为该部门人员流动性很大,每天动辄三四个小时的无效开会,给人的精神折磨很大。字节跳动商业化团队非常善于通过各种新词汇包装自己,这个可能是所有互联网大厂都存在的弊病。比如,面销说OS,电销说IS,地推说创新,裁员叫优化。总之,大厂有些工作只是表面看起来风光,工资高,但实际上没有什么技能。

经历这次职场挫折之后,我奉劝刚毕业的孩子们,如有更好的选择,一定不要做互联网销售,学不到东西,不利于职业长久发展。互联网企业最值得去的核心岗位是技术岗,产品经理、运营、销售这些岗位实际上很水。大家都以为自己能保持20多岁的状态,但根本不可能,大家趁年轻还是要做一些价值更高的事情。

From the end of 2021 to the beginning of 2022, Tencent CSIG (cloud and smart industry group) and PCG (platform and content business group) were laid off. CSIG was the hardest hit area, with layoffs of up to 20% and 30%.

Since the end of April 2022, Alibaba is rumored to be “rolling” layoffs, affecting a number of business groups, including nails, Aliyun, Todd, CTO line, Taobi and so on. An Alibaba employee confirmed the rumor to DoNews, “the compensation is negotiable, but the job transfer is not allowed, and the HC (job vacancy) is locked.”

In early May, the day before the double major listing of Shell in Hong Kong, it was reported that the departments of shell products, research and development, operations, functions, as well as the new business track, home decoration, Pratt & Whitney residential layoffs, the proportion of up to 50%, compensation with Ninten1. The proportion of layoffs on COO and CTO lines is 40-50%.

On May 18, it was reported that the year-end bonus of Huawei’s former employees had been deducted. A number of Huawei employees left messages on their pulse, and there was no communication between post-service performance and bonuses, or performance was directly hit C, resulting in working for Huawei for many years and did not receive year-end bonus after leaving.

The difficulties of the Internet industry in 2022 can be seen in the performance report of Q1.

Alibaba’s financial year Q4 in 2021 (which is different from the normal fiscal year, as of March 31, 2022) showed that Alibaba made a net loss of 7.654 billion yuan in that quarter, the first quarterly loss since going public. In fact, starting from Q4 in fiscal year 2020, Alibaba’s revenue growth in a single quarter began to decline off a cliff.

Tencent also ushered in the Waterloo of quarterly net profit, which was 23.413 billion yuan in 2022, down 51% from a year earlier and 75% from a month earlier, according to Q1 in 2022. Huawei’s consumer business fell significantly in 2021 due to force majeure, with revenue of 243.4 billion yuan, down nearly 50% from a year earlier.

Poor performance is not only related to whether the jobs of on-the-job employees can be kept, but also bear the brunt of fresh graduates and corporate social recruitment. Rose, who is in the financial industry, did not escape the bullet, and in mid-May, Rose, who works from home, suddenly received a layoff notice from his unit. “this is the second round of layoffs in our company this year, with a proportion as high as 50%. At the beginning of the year, people were still asking each other about layoffs, but now they are too numb to listen to gossip. Now I am very anxious, more from the uncertainty of the future, the day to make money did not catch up, I do not know if there is a chance in the future. “

It is not only Rose that is anxious, confused and troubled. Many employees of Internet companies suddenly lost their jobs in May or even last year. What is the process of their departure? What kind of inner suffering have you experienced, and do you have any workplace experience that can be used for reference? DoNews chatted with employees of Huawei, Zhihu, Byte Jump and other big companies.

01. Within one day, the “speed of light” was resigned and there was no room for manoeuvre.

Two years ago, I changed jobs from an Internet company to Zhihu. I am satisfied with the matching degree of the position offered by Zhihu with my experience, the level of salary and the company’s proximity to home, but today, two years later, I never thought that the way to leave Zhihu was so disgraceful that it made me feel a little chilled.

Since May this year, with the development of the epidemic in Beijing, most of our colleagues have been working passively from home, but the content of our work has not changed. My department belongs to the Greater Community Department. Every day I need to do the content operation of the platform and the round table operation of the project. Our department has a meeting every Friday to summarize the work of the week and make specific work arrangements for next week.

The group meeting on Friday, May 20, is a little different. At the end of the meeting, the leader mysteriously mentioned that there would be a structural adjustment in the company in the near future, and he would talk to specific colleagues in private next Monday. However, no one thinks much about it, let alone take it seriously. after all, the pace of Internet companies is fast, and the structural adjustment is quite common.

However, something unexpected happened. On Monday, May 23, everyone was still working on time in the morning, and in the afternoon, the leader suddenly informed me to participate in the online Tencent meeting to clarify the “changes after structural adjustment.” In the online meeting group, there are not only department leaders, but also colleagues of HR. I realized that something was wrong. HR explained that the company had recently changed its business and had to adjust its organizational structure. I couldn’t work with me any more.

Before I knew it, HR had moved on to the next stage of the conversation, Last Day (last day) and how to pay for it. HR told me that the company would compensate us for Ninten1, and the day of the conversation, May 23rd, was the last day in the company. After confirming the amount of compensation, it was not much different from the amount estimated in my mind, so I signed the termination agreement directly.

There is not much value in continuing to talk to HR, except to make me feel tired and useless, because the list of layoffs has already been set. Within half an hour after I signed the agreement, my WeCom was banned by the company administrator, which made me feel the ruthlessness of the company under the interests. Under the epidemic, surprise layoffs caught me by surprise.

As far as I know, news reports know that the proportion of layoffs is 20% Murray and 30%, but the actual proportion of layoffs in our department has reached 35% Murray and 40%. Some groups have even been completely abolished, and the composition of grass-roots management is also included. Gold, silver and silver have passed, and I am about to usher in the 35-year-old “year of crisis”. I have no extravagant hope for the future.

02. After being sanctioned, invalid overtime increased, and there was no year-end bonus for leaving.

In 2013, after graduating from university, I joined Huawei operator BG to do research and development as a fresh graduate. At that time, Huawei was on the rise, and this year, Huawei overtook Ericsson for the first time to become the world’s largest telecom operator, and I was satisfied with my career choice.

After four years of working for BG, I found that there was limited room for my job to rise, so in the fifth year, I applied for an internal transfer and went to work in the 2012 lab. But the work in 2012 lab is also very boring. After working for more than a year, I applied for internal transfer again. I wanted to challenge myself and came to the consumer BG.

2018 was the most promising year for consumer BG. For the first time, the revenue of consumer business surpassed that of operators and became the most “powerful” department. I was secretly glad that I had stepped on every node of Huawei. But unexpectedly, a year later, the situation changed.

In May 2019, the difficulties of consumer business increased year by year because of the well-known “blocking incident” of chip technology. Although, I belong to the grass-roots R & D position, after the business is limited, our grass-roots staff do not have a particularly intuitive feeling. But what you can clearly feel is that there is more and more overtime.

The leader will beat the chicken blood and let us work overtime for various reasons, but in fact, the work efficiency has not been improved. The crux of the problem is that overtime pay can only be settled when leaving, and it can not be reflected when I am on the job, which makes me have some resistance. In addition, usually I am not close to the leader, and the performance appraisal is often the leader’s arbitrariness. During the working period of consumer BG, I have excellent working ability, but my performance has been poor or even poor, which has a lot to do with the inharmonious relationship between me and my leaders.

Half a year’s performance and poor annual performance appraisal will not get a year-end bonus. After weighing the pros and cons, I think it is not worthwhile to continue. I am determined to leave Huawei. However, did not expect that the process of leaving is not pleasant, the problem also lies in the year-end bonus. Because, in Huawei, even if the employee is to leave, the leader also has the right to perform. If the performance is C, then I will not get the year-end bonus when I leave, and I will only be compensated by Never1.

I have worked for Huawei for nearly ten years, and I have contributed a great deal of youth to the company. I also have a deep affection for Huawei, but the shrinking amount of severance compensation makes me feel cold. As far as I know, I am not the only one who did not get the year-end bonus. Many people in our department, whether they leave voluntarily or passively, suffer losses because of the year-end bonus.

Huawei is based on strivers, and every striver should get his own “reward”, the rights and interests of workers should be protected, and there should be no “grey mechanism”. Of course, compared with Internet companies, Huawei has been so kind that employees can get Never1 compensation even if they leave voluntarily. But Huawei is not as glamorous as the outside world. For example, Huawei’s provident fund is much lower than that of other enterprises, the shuttle fare is taken care of by itself, and the canteen is more expensive than outside. Although I have left my job, I still have higher expectations for Huawei, and Huawei should have done better.

03. “put rotten” and “lie flat” were fired from the company, and I started to drive a ride-hailing car

I worked for seven years, and my salary rose from 2000-3000 yuan to tens of thousands of yuan all the way. Coupled with various real estate investment behaviors, it can be said that I worked for a few years.
